"Implications of values on job-related stressors and strains" (Writing Results)
This study aimed to extend research on the relationship between healthy and unhealthy values with well-being, by studying the stability of the expected relationships with related constructs, specifically role stressors, job-related anxiety, and well-being. Additionally, this study sought to test the theory of (un)healthy values in diverse cultural contexts, professional and national. The nursing populations included 1,396 nurses in Hungary, United Kingdom, United States (USA), and Italy. The high-tech workers included 238 respondents from India and USA. Finally, included was a general sample of 237 working adults in the USA. A third aim of the study was testing the values relationships with stressors, anxiety, and well-being using both the Schwartz (1992) Values Survey and the Portrait’s Values Survey (Schwartz et al., 2012). The lattermost aim was supported; both values measures appear to produce important findings. Results from the general sample of working adults support the hypotheses. However, relationships of study variables within occupations and across countries are equivocal. As expected and found in the U.S. samples, growth values correlated negatively with both role stressors and anxiety, and positively with psychological well-being, whereas self-protective values correlated positively with stressors and anxiety, and negatively with psychological health. The opposite was found for the non-U.S. samples. Although the measurement of values may need to be reviewed, the findings also point to professional and cultural contexts as reasonable explanations for findings. The discussion emphasizes a need to dig deeper into the theory of healthy values situated in context, and practical implications for employers.
"Motivating and Reducing Barriers to Conservation Behaviors at the Aquarium"
Sustainability and conservation are quickly becoming important campaigns for companies, as they present a great deal of value-added benefits to consumers and employees. Grounded in motivation theories, this study explored the role of individual values on engaging in conservation behaviors amongst a sample of 434 National Aquarium guests. The study aimed to align values to increase conservation behaviors, while identifying which barriers need to be reduced. Findings indicate that self-transcendence values and openness to change values most strongly correlate with intention to engage in conservation behaviors. However, this relationship is moderated by several barriers. Equipped with this information, the Aquarium can better educate and message guests about conservation behaviors.
"Revisiting Type A behavior pattern through the lens of moderated mediation" (Writing Results)
This study utilized two samples for a two-wave study of the moderated mediated effect of Type A Behavior Pattern (TABP) on the stressor-strain relationship. Specifically, the longitudinal study measured role overload, role conflict, and role ambiguity at Time 1, psychological strains (composed of anxiety, tedium, and general ill-being), organizational outcomes (affective commitment and intention to leave), and TABP at Time 2 amongst hospital nurses (Sample 1) and the same variables separated by the same timeframes with a general MTurk sample (Sample 2). With Sample 1, Type A intensified the relationship between each of role overload and role conflict with psychological strains, but not with organizational outcomes. Additionally, psychological strains mediated these stressors’ relationships with turnover intention, and these moderated mediation models were supported. With Sample 2, Type A buffered the relationship between role overload and psychological strains, as well as between role overload and both organizational outcomes. Furthermore, psychological strains mediated these stressor-outcome relationships, as well as the relationship between role ambiguity and turnover intention, supporting these moderated mediation hypotheses. Also, comparing the two samples, nurses had higher mean scores on TABP than the general working adult population. Theoretical and practical implications pertaining to theory, study population, research model, and design are presented.
"Structural alignment across units of employees at subsidiaries of a multinational firm" (Writing Results)
This study examined the extent to which cultural values and wealth influence the relationships between antecedents and correlates of perceived structural alignment at individual and business unit levels of analysis. Structural alignment is viewed as the process mechanism through which organizational practices influence employee satisfaction. We employ multilevel modeling, consistent with organizational systems theories. Specifically, we study two proposed antecedents (individualized support and organizational communication) at individual and unit level and satisfaction with the company as an outcome or correlate at the individual level. We analyzed data from 14,575 employees in 534 units across 12 countries of a multinational manufacturing firm. Overall, results show stronger main and moderation effects at the individual level compared to the business unit level. Culture-level masculinity and low uncertainty avoidance moderate how individual-level perceptions of organizational communication relate with structural alignment, whereas individualism and wealth moderate the extent to which individual-level perceived structural alignment relates with employee satisfaction. Focusing on business unit-level climate perceptions, increasing individualism and wealth moderate the relationship between support (i.e., climate for support) and structural alignment; whereas wealth moderated the relationship between unit-level perceptions of individualized support and unit-level perception of structural alignment, which in turn mediated the relationship between unit-level individualized support with employee satisfaction. Our multilevel analyses highlight the importance of establishing strategic organizational practices across multinational firms for achieving structural alignment and increasing employee satisfaction.
